Appraisal Review
Do you satisfied with your boss decisions on your performance appraisal?
Apparently more than 30% of my staffs not very happy with my decision. So what you have to do? you can just keep it secret or you can just ignore it, and take a leave to BALI.
For the sake of my company, i take it seriously, i will enggage them to rate themselves starting next year. My hope is to make them happy.. as long as the maximum appraisal in my company is 10%.

You're right to take this appraisal seriously, as for most people their appraisal is a defining part of their year at work, and one of the most dreaded times of the year. In my exerience many people find performance appraisals uncomfortable and difficult, but I'm convinced there are ways to make it at least a bit more bearable for everyone concerned.
First, I'd say getting people to rate themselves is a must, and they should have plenty of space and time to devote to each of their goals for the past year.
One way of helping give powerful feedback that's really hard to argue with is to use what's called 360 degree feedback, in which you would canvass the opinions of others who work with the person in question; ideally people including people in other departments, and even the appraisee's direct reports. This can be invaluable in (hopefully) showing them how highly they are regarded by others and also in other ways, such as illustrating how their behaviour affects those around them.
You could also do worse than try to dig up one of those training videos that John Cleese (the actor) did - I think it was for Barclays Bank.
